PERCEIVED ORGANIZATIONAL SUPPORT AND EMPLOYEE WORK PERFORMANCE IN THE AI ERA: THE MEDIATING ROLES OF DIGITAL LITERACY AND AI TECHNOLOGY ACCEPTANCE IN THE BANK FOR AGRICULTURE AND AGRICULTURAL COOPERATIVES

This research aimed to 1) examine the influence of perceived organizational support on AI technology acceptance, digital literacy, and employee work performance, and 2) test the mediating roles of AI technology acceptance and digital literacy in the relationship between perceived organizational support and employee work performance. This quantitative study employed a five-point Likert scale questionnaire to collect data from 551 employees of the Bank for Agriculture and Agricultural Cooperatives. The data were analyzed using descriptive statistics, Pearson’s product-moment correlation coefficient, and partial least squares structural equation modeling (PLS-SEM).
The findings revealed that perceived organizational support had a positive effect on AI technology acceptance (β = .425, p < .001) and digital literacy (β = .498, p < .001). In turn, AI technology acceptance (β = .352, p < .001) and digital literacy (β = .459, p < .001) had positive effects on employee work performance. However, perceived organizational support had no significant direct effect on employee work performance (β = .001, p = .980), while it exerted significant indirect effects through AI technology acceptance (β = .150, p < .001) and digital literacy (β = .229, p < .001). The model explained 53.10% of the variance in employee work performance (R² = .531). These results indicate that AI technology acceptance and digital literacy serve as full, parallel mediators in the relationship between perceived organizational support and employee work performance. The findings suggest that organizational support contributes to employee work performance when such support is transformed into employees’ acceptance of AI technology and the development of digital literacy for work-related tasks.
