FACTORS INFLUENCING ORGANIZATIONAL COMMITMENT OF PERSONNEL IN 3-STAR HOTELS AND ABOVE IN MUANG DISTRICT, UDON THANI PROVINCE

Abstract

The objectives of this research were to: 1) examine personal factors, organizational roles, workplace relationships, organizational culture, rewards and welfare, leadership, and  organizational commitment; and 2) investigate the factors influencing the organizational commitment of hotel employees working in three-star hotels located in Mueang District, Udon Thani Province. The sample consisted of 150 employees working in three-star hotels and above within Mueang District, Udon Thani Province, collected between May and July 2025. Cluster random sampling was employed. The research instrument used for data collection was a five-point Likert scale questionnaire. The data were analyzed using descriptive statistics and multiple regression analysis with enter model. The research findings revealed that:


           1) Overall, hotel employees demonstrated a high level of organizational commitment. Considering each dimension of commitment, all aspects were at a high level. The highest mean score was found in normative commitment, followed by continuance commitment and affective commitment, respectively.


           2) The factors that had a statistically significant influence on organizational commitment were personal factors, rewards and welfare, and leadership. Among these, rewards and welfare exerted the strongest influence, followed by leadership and personal factors, respectively.


The findings suggest that enhancing the hotel’s reward and welfare system, strengthening effective leadership, and understanding employees’ personal characteristics are key strategies for improving organizational commitment among hotel employees.
